Title Determinants of creative productivity: a comparative study on the Malaysian construction industry / Marcus Lim Eu Sheng
Abstract This study presented an in-depth investigation into the determinants of creative productivity in the Malaysian construction industry. Existing literature was found lacking in this industry, thus leading to the need for an empirical model of the governing relationship between determinants. Also, the industry’s need to stay competitive and innovative facilitated the need for this study. This study aims to identify the dominant factors and demographic profiles affecting creative productivity, while constructing a managerial predictive model based on their relationship. The factors assessed were Creativity Initiatives (i.e. Intellectual Stimulus Leadership Charisma, Contingent Reward, and Creative Self-Efficacy), Knowledge Sharing Efficacy, Innovation Culture and Productive Propensity. Additionally, the mediating effect of Innovation Culture and the moderating effect of Knowledge Sharing Efficacy upon the overall relationship in the construction industry were investigated. A survey was carried out upon 105 participants of the local Penang state industry. The survey consisted of both paper and online formats, and consisted of two parts – demographic survey and the evaluation of the seven variables. A pilot test was first carried out on 39 respondents in order to assess the validity of the survey questions, before the full survey was undertaken. The results were analysed using statistical analyses and regression methods with multiple hierarchical regression and structural equation modelling. Findings of the study revealed all four Creativity Initiatives determinants were significant towards Innovation Culture, with the two most significant being Leadership Charisma and Intellectual Stimulation. The managerial predictive model indicated that Innovation Culture was significantly influenced by Leadership Charisma and Creative Self-Efficacy. This was also validated by the structural equation modelling process. Further results suggested that by considering generation profiles, Innovation Culture caused partial mediation between Leadership Charisma and Creative Self-Efficacy, with Productivity Propensity. Additionally, no moderating effect of Knowledge Sharing Efficacy upon the Innovation Culture – Productivity Propensity and Creativity Initiatives – Innovation Culture relationship was found. Demographic profiles like age and work experience were found to be insignificant towards creative productivity. The limitations faced in this study included time horizon, generalisation, time, resources, scope of determinants, social norms, convenience and cultural influence. It was proposed that future research adopt a larger study area with additional variables taken from existing research. This study’s findings met the overall research objectives posed as well as provided solutions for the problem statement which addressed the lack of in-depth studies, establishing an empirical model for creative productivity in the Malaysian construction industry as well as determining the best-fit criteria. Also, multi-generational company management policies needed to spur innovation and productivity gained further insight. In short, the study provided new empirical insights that Leadership Charisma and Creative Self-Efficacy are significant predictors to develop successful creativity in Malaysia construction industry and that there are insignificant differences amongst demographic profiles.
