Title Factors that drive employees' engagement : a study among banks' employees in Penang / Ooi Nae Lin
Abstract The purpose of this study is to investigate the factors that drive the level of employee engagement among Bank employees’ in Penang. This research will help management in Banks improve their employees’ productivity by ascertaining the factors that drive and motivate them to become engaged employees. Employee engagement is the extent to which an employee thinks, feel, and act in ways that represent high levels of commitment to their organisation. Engaged employees are valuable resource(s) that boosts organisational performance and engender success to companies. After reviewing a number of literatures, it was observed that factors that drive employee engagement can be broadly grouped into three categories: individual (how satisfied they are with the way their company takes care of their well-being, interests, and nurtures/develops their skills and talents), organisational (leadership, company policies and practices etc.) and environmental (Corporate Social Responsibility (CSR) and Employer branding). Based on this, a research framework with 4 factors i.e. Well-being (Employee Welfare), Information (Communication), Fairness (Organisation Policies & Practices) and Involvement (Decision-making) were proposed for further analysis. The research was conducted among bank employees’ in Penang to obtain the necessary information via questionnaire and semi-structured interviews. The results indicated that all the above 4 factors selected were key drivers of employee engagement in Banks. Participation, a composite of the 3 factors Information, Fairness and Involvement, highly affected employee engagement. Well-being was the next factor that highly affected employee engagement. Results showed that fairness in terms of performance management & accountability highly influences the level of employee engagement followed by being well-informed/communication effectiveness, involving employees in decision-making e.g. getting employee opinions/ideas exchange & feedback, and having good teamwork & working relationships respectively. After consolidating the findings, the study ends with some strategic recommendations for improving the level of employee engagement. In future, similar studies can be conducted using samples from other industries or sectors and the impact on employee engagement can be compared to contribute towards academic research and theory development to improve employee engagement in companies.
