Abstract
|
The purpose of the study was to investigate the impact of personal characteristics (performance goal orientation and learning goal orientation) and contextual characteristics (organizational learning culture and developmental feedback) on career satisfaction among engineers at Osram, Penang. The main research question to guide this study was, how do personal and contextual characteristics influence career satisfaction among engineers? The independent variable is performance goal orientation, learning goal orientation, organizational learning culture and developmental feedback while the dependent variable is career satisfaction. The hypothesised relationship between the personal and contextual characteristics and career satisfaction are positively correlation base on the logical argument that previous literatures have proven. The theories that support the theoretical framework are the boundaryless career theory, social cognitive theory and self enhancement theory.
Subjects of this study were engineers the executives level in Malaysian context, they were the confirmed staff that worked at the company more that half a years and they have been selected according to simple random sampling method. A paper-and-pen-based questionnaire with 31 items (excluding seven demographic questions) was designed. A total of 255 questionnaires were distributed to the selected engineers in various department in Osram, and 159 responses were collected. There were 60.8% (155) final response rate after 4 unusable response were identified. The collected data were analysed statistically using multivariate statistics, factor analysis, reliability analysis, descriptive analysis, correlation analysis, and multiple regression analysis. These techniques were conducted to test the hypotheses of the study.
The study found that organizational learning culture and developmental feedback were positively related to career satisfaction. The hypotheses also revealed that performance goal orientation and learning goal orientation were not supported. Based on these findings, the theoretical implication for Human Resource Development (HRD) and the practical implications for managers. Limitations of the study and suggestions for the future research were also laid out in this study. In conclusion, this research revealed the growing importance of the organizational learning culture and developmental feedback in the organization to cater the engineer crew will soon occupied by the generation Y work forces.
